Mamasan gave her the job means nothing, pretty well every bar in Thailand is looking for fresh gals all the time. 

Accommodation means a folding mattress on the floor in an upstairs room with a fan and shared by 3,4,5 other gals. 

Lent her money, bought her clothes etc is pure BS, at the very most mamasan would have possibly paid for a couple of days grub until the gal got some cash through LDs or barfines. 

Of course she can quit and walk away at a moment's notice. As already pointed out here the only repercussion would be the gal would not be welcome back to work in that particular bar again should her relationship with the customer fail. But there are about 50 zillion other bars around the country she can go to. 

Is this standard? Yeah, pretty well, It's just the mamasan and bar owner trying to get a piece of the pie.

My sister-in-laws name is Jin. I found out recently i've been calling her Chim all these years, no wonder we've never really gotten on. I don't know about anyone esle but i do struggle to remember these one syllable chu lens

Basically the "buy me out of the bar" is a ruse by the bar to compensate them for the loss of a "valuable" staff member...

 

The money usually gets divided up between the bar and staff member on say a 70-30 split.

 

It is to enable the girl to go back to work in the bar - a sort of "no hard feelings for leaving you" gift and should enable her return to work if things don't work out. You could even say it comes under "greng jai."

 

I have a mate who owns a bar and they "ask" for about 10k...and sometimes get it. (But the women are mostly in their 40s and 50s and anything but "hot" )

 

What some posters don't get is the "obligation" many Thais feel to any employer or perceived social superiors. Just look at how the staff in a bank, office, or security "wai" their "bosses" in the morning.

I agree. Thai acquaintance of mine owns a bar on Samui and the 'buy out' for a good looking girl is 10k. This is split roughly in the percentages you mention between the bar and girl.

 

Many years ago I was a bit of a barfly. It seemed to be the case that particularly in the smaller bars run by a Thai mamassan, a lot of the girls came from the same village as mamassan. I got the impression they didn't want to cause any ill feeling with the boss by just leaving. This could have ramifications between the families back in the village. The 'buy out' seemed to keep everyone happy and left the door open for a return when/if the relationship with the punter went sour.
